Ancak bu her zaman negatif y\u00f6nl\u00fc bir etki olmak zorunda de\u011fildir. \u00c7al\u0131\u015fanlar\u0131n desteklendi\u011fi ve problemlere y\u00f6nelik sistemlerin mevcut oldu\u011fu \u00f6rg\u00fctlerde de\u011fi\u015fen ko\u015fullar f\u0131rsata d\u00f6n\u00fc\u015febilmektedir. Son y\u0131llarda finansal sermaye kadar \u00f6nem verilmeye ba\u015flanan psikolojik sermaye; krizlere ve de\u011fi\u015fen ko\u015fullara kar\u015f\u0131 \u00e7al\u0131\u015fanlar\u0131 ve \u00f6rg\u00fctleri koruyan \u00f6nemli bir kaynakt\u0131r. Uluslararas\u0131 \u00c7al\u0131\u015fma \u00d6rg\u00fct\u00fc (ILO) COV\u0130D-19 pandemisi ile birlikte i\u015f d\u00fcnyas\u0131ndaki geli\u015fimin ve s\u00fcreklili\u011fin aksamamas\u0131 i\u00e7in krizlere kar\u015f\u0131 haz\u0131rl\u0131kl\u0131 olunmas\u0131n\u0131 ve \u00f6rg\u00fctlerin bu konuda \u00e7al\u0131\u015fmalar yapmas\u0131n\u0131 tavsiye etmi\u015ftir. 2021 D\u00fcnya \u0130\u015f Sa\u011fl\u0131\u011f\u0131 ve G\u00fcvenli\u011fi G\u00fcn\u00fc Raporunda d\u00fczenleme yap\u0131lmas\u0131 gereken alanlar aras\u0131nda psikososyal risklere yer vermi\u015ftir .<\/p>\n<p>Psikolojik sermaye, ki\u015filerin psikolojik iyi olu\u015funu in\u015fa etmesini ve korumas\u0131n\u0131 sa\u011flayan, ki\u015filerin sahip oldu\u011fu \u00f6zelliklerdir. Ki\u015filer sahip olduklar\u0131n\u0131 beceri, olumlu duygu ve inan\u00e7lar ile kar\u015f\u0131la\u015ft\u0131klar\u0131 zorluklar\u0131 \u201ca\u015f\u0131labilir\u201d alg\u0131lamakta, problem odakl\u0131 de\u011fil \u00e7\u00f6z\u00fcm odakl\u0131 d\u00fc\u015f\u00fcnmek ve zorluklar\u0131 geli\u015fim i\u00e7in f\u0131rsat olarak g\u00f6rmektedir. Psikolojik sermaye ba\u015fl\u0131\u011f\u0131 alt\u0131nda i\u015fe ba\u011fl\u0131l\u0131k, iyimserlik, \u00f6z yeterlilik, ba\u015far\u0131 inanc\u0131, kararl\u0131l\u0131k, cesaret ve affetme beceresi yer almaktad\u0131r . Psikolojik sermaye kavram\u0131n\u0131 a\u00e7\u0131klayan &nbsp;&nbsp; &nbsp;\u201cGeni\u015flet ve \u0130n\u015fa Et Teorisi (Broaden-and-Build Theory)\u201dne g\u00f6re ki\u015finin sahip oldu\u011fu olumlu inan\u00e7 ve duygular ki\u015finin i\u015f hayat\u0131nda ve g\u00fcnl\u00fck hayatta performans\u0131n\u0131 ve potansiyelini artt\u0131rmaktad\u0131r.<\/p>\n<p><b>PS\u0130KOLOJ\u0130K DAYANIKLILIK<\/b><\/p>\n<p>Psikolojik sermaye ad\u0131 alt\u0131nda ele al\u0131nan di\u011fer bir ba\u015fl\u0131k ise psikolojik dayan\u0131kl\u0131l\u0131kt\u0131r.&nbsp; Psikolojik dayan\u0131kl\u0131l\u0131k Latince k\u00f6kenli (re-salire) bir kelimedir ve \u201cz\u0131plama\u201d anlam\u0131na gelmektedir. En yal\u0131n tan\u0131m\u0131yla ki\u015finin zor ko\u015fullar kar\u015f\u0131s\u0131nda toparlanma g\u00fcc\u00fcne denir .&nbsp; \u00d6rg\u00fctsel ba\u011flamda ise i\u015f ortam\u0131nda olabilecek belirsiz, ba\u015far\u0131s\u0131zl\u0131k, artan sorumluluk, \u00e7at\u0131\u015fma ve stres kar\u015f\u0131s\u0131nda uyum sa\u011flamay\u0131 ve bu durumlara y\u00f6nelik pozisyon alabilmeyi sa\u011flayan esneklik olarak tan\u0131mlanmaktad\u0131r . Psikolojik dayan\u0131kl\u0131l\u0131k zorluklar\u0131n olmamas\u0131 veya ki\u015finin normal ak\u0131\u015f\u0131ndaki ya\u015fam\u0131nda g\u00f6sterdi\u011fi ba\u015far\u0131 de\u011fildir. Psikolojik Dayan\u0131kl\u0131l\u0131k Bile\u015fenleri<\/p>\n<hr>\n<p>Psikolojik dayan\u0131kl\u0131l\u0131k \u00fc\u00e7 boyuttan olu\u015fmaktad\u0131r: Kontrol (control), ba\u011fl\u0131l\u0131k (commitment) ve meydan okuma (challenge) (Bkz. \u015eekil 1). Psikolojik olarak dayan\u0131kl\u0131 ki\u015filer bu \u00fc\u00e7 \u00f6zelli\u011fe sahip ki\u015filerdir. Bu ki\u015filer sorunlar\u0131 kontrol edebildiklerini ve bu sorunlara etki edebildiklerini hissederler ve harekete ge\u00e7ebilirler; sorunlar kar\u015f\u0131s\u0131nda pasif kalmay\u0131 kabul etmezler. Ayr\u0131ca ba\u011fl\u0131l\u0131k duygusuna sahiptirler. Sorunlar kar\u015f\u0131s\u0131nda i\u00e7e kapanmazlar ve sosyal ili\u015fkilerini s\u00fcrd\u00fcrmeye devam ederler. T\u00fcm zorluklar\u0131 hayat\u0131n bir par\u00e7as\u0131 olarak g\u00f6r\u00fcrler ve bunu de\u011fi\u015fim i\u00e7in f\u0131rsat kabul ederler. T\u00fcm bu \u00f6zelliklerin ve \u00e7aban\u0131n sonucunda da bu ki\u015filer ve onlar\u0131n \u00f6rg\u00fctleri i\u00e7in geli\u015fim ve ba\u015far\u0131 devam etmektedir.<\/p>\n<p>Psikolojik dayan\u0131kl\u0131l\u0131k kavram\u0131 ilk ortaya \u00e7\u0131kt\u0131\u011f\u0131nda biyolojik bir \u00f6zellik olarak g\u00f6r\u00fclm\u00fc\u015ft\u00fcr. Ancak bu bak\u0131\u015f a\u00e7\u0131s\u0131 geli\u015fimi engelleyen ve ki\u015fileri pasif k\u0131lan bir bak\u0131\u015ft\u0131r . Sonras\u0131nda yap\u0131lan \u00e7al\u0131\u015fmalarla psikolojik dayan\u0131kl\u0131l\u0131\u011f\u0131n ortaya \u00e7\u0131kmas\u0131nda d\u0131\u015f fakt\u00f6rlerin etkili oldu\u011fu g\u00f6r\u00fclm\u00fc\u015ft\u00fcr . Bu durum d\u0131\u015far\u0131dan desteklenen ki\u015filerin dayan\u0131kl\u0131l\u0131k kazanabileceklerini g\u00f6stermektedir. Ki\u015filer do\u011fru destek&nbsp; ve geli\u015fim mekanizmalar\u0131 ile psikolojik olarak dayan\u0131kl\u0131 olabilmektedir.<\/p>\n<p><b>\u0130\u015e HAYATINDA PS\u0130KOLOJ\u0130K DAYANIKLILIK<\/b><\/p>\n<p>\u0130\u015f hayat\u0131nda psikolojik dayan\u0131kl\u0131l\u0131k \u00f6nemli bir yere sahiptir. Uzun zaman ge\u00e7irilen i\u015f saatleri i\u00e7inde \u00e7al\u0131\u015fanlar olumlu, olumsuz bir\u00e7ok durumla kar\u015f\u0131la\u015fabilmektedirler. \u00d6zellikle i\u015f kaynakl\u0131 stres \u00fczerine d\u00fcnyada \u00e7e\u015fitli \u00e7al\u0131\u015fmalar yap\u0131lmakta ve stres y\u00f6netilemedi\u011finde \u00e7al\u0131\u015fanlar\u0131n psikolojik iyi olu\u015f ve performanslar\u0131n\u0131n olumsuz etkilendi\u011fi bilinmektedir . \u00c7al\u0131\u015fanlar\u0131 maruz kald\u0131\u011f\u0131 herhangi bir olumsuzluk \u00f6rg\u00fctleri de ayn\u0131 \u015fekilde etkilemektedir. \u00c7al\u0131\u015fanlar\u0131n stres, y\u00fcksek tempo, i\u015f y\u00fck\u00fc gibi zorluklar kar\u015f\u0131s\u0131nda sahip olduklar\u0131 esneklik ve uyum becerisi ise yine \u00f6rg\u00fctleri dayan\u0131kl\u0131 k\u0131lmaktad\u0131r. \u00d6zellikle y\u00f6netici ekiplerin psikolojik olarak dayan\u0131kl\u0131 ki\u015filerden se\u00e7ilmesi hem olas\u0131 krizlerin kolay atlat\u0131lmas\u0131n\u0131 sa\u011flamakta hem de di\u011fer \u00e7al\u0131\u015fanlar\u0131n dayan\u0131kl\u0131l\u0131\u011f\u0131n\u0131 artt\u0131rmaktad\u0131r.<\/p>\n<p>\u00c7al\u0131\u015fanlar\u0131n psikolojik olarak dayan\u0131kl\u0131 olmas\u0131n\u0131 sa\u011flayan koruyucu fakt\u00f6rler iki b\u00f6l\u00fcmde incelenebilir. Bunlar bireysel \u00f6zellikler ve i\u015fe ba\u011fl\u0131 \u00f6zellikleridir. \u0130lk olarak \u00e7al\u0131\u015fanlar\u0131n bireysel \u00f6zellikleri ve kaynaklar\u0131 onlar\u0131n esnekliklerini ve uyumlar\u0131n\u0131 artt\u0131rmaktad\u0131r. Ara\u015ft\u0131rmalara g\u00f6re sosyal ili\u015fkileri g\u00fc\u00e7l\u00fc ve giri\u015fken (d\u0131\u015fad\u00f6n\u00fck), geli\u015fime a\u00e7\u0131k, kendini ifade edebilen ki\u015filerin sorunlar kar\u015f\u0131s\u0131nda daha kolay uyum sa\u011flad\u0131klar\u0131 g\u00f6r\u00fclm\u00fc\u015ft\u00fcr . \u00c7al\u0131\u015fanlar\u0131n sahip oldu\u011fu sosyal ili\u015fkilerin kalitesi ve yak\u0131nlar\u0131 taraf\u0131ndan desteklenmesi psikolojik dayan\u0131kl\u0131l\u0131\u011f\u0131 destekleyen di\u011fer fakt\u00f6rlerdendir. Ki\u015finin \u00f6z sayg\u0131, \u00f6z yeterlilik d\u00fczeyi yine dayan\u0131kl\u0131l\u0131\u011f\u0131n\u0131 etkilemektedir. Ki\u015fi kendine ne kadar g\u00fcveniyorsa ve kendinden memnunsa i\u00e7inde bulundu\u011fu durumu o kadar ger\u00e7ek\u00e7i alg\u0131l\u0131yabilmekte ve mevcut \u015fartlara uyum sa\u011flayabilmektedir.&nbsp; \u00d6z de\u011ferlendirme olarak adland\u0131r\u0131lan bu \u00f6zelliklerin i\u015f hayat\u0131na yans\u0131mas\u0131 i\u00e7in ise ki\u015finin i\u015f i\u00e7in gereken beceri ve yetenekleri konusundaki \u00f6z de\u011ferlendirmesinin olumlu olmas\u0131; kendisine g\u00fcveniyor ve performans\u0131ndan memnun oluyor olmas\u0131 gerekmektedir.<\/p>\n<p>Bireysel \u00f6zellikler konusunda \u00f6rg\u00fctlerin yapabilecekleri s\u0131n\u0131rl\u0131d\u0131r. Bireysel \u00f6zellikler \u00e7o\u011funlukla \u00e7al\u0131\u015fan\u0131n kendi \u00f6zel hayat\u0131 ve ki\u015fisel tarihi ile \u015fekillenmektedir. \u00d6rg\u00fctler ancak \u00e7al\u0131\u015fan\u0131n geli\u015fimine katk\u0131 sa\u011flayabilecek ki\u015fisel geli\u015fim imkanlar\u0131 sa\u011flayarak bireysel \u00f6zellikleri destekleyebilir. Ancak i\u015fe ba\u011fl\u0131 \u00f6zellikler incelendi\u011finde psikolojik olarak dayan\u0131kl\u0131 \u00e7al\u0131\u015fanlara sahip olman\u0131n bir\u00e7ok yolunun oldu\u011fu g\u00f6r\u00fclmektedir. Bu durum i\u015fe al\u0131m s\u00fcre\u00e7lerine ve i\u015fin gerektirdi\u011fi yetkinliklerle ki\u015finin \u00f6zelliklerinin uyumunun \u00f6nemine dikkat edilmesi gerekti\u011fini g\u00f6stermektedir.<\/p>\n<p>Psikolojik olarak dayan\u0131kl\u0131 \u00e7al\u0131\u015fanlar\u0131n pozisyonlar\u0131ndan memnun olduklar\u0131, i\u015fleri hakk\u0131nda olumlu d\u00fc\u015f\u00fcncelere sahip olduklar\u0131, i\u015f arkada\u015flar\u0131ndan memnun olduklar\u0131 ve i\u015f arkada\u015flar\u0131na g\u00fcvendikleri g\u00f6r\u00fclm\u00fc\u015ft\u00fcr. Psikolojik olarak dayan\u0131kl\u0131 \u00e7al\u0131\u015fanlar ise; \u00f6rg\u00fctlerin s\u00fcrd\u00fcr\u00fclebilir olmas\u0131n\u0131, de\u011fi\u015fimlere kolay uyum g\u00f6stermelerini ve de\u011fi\u015fimleri f\u0131rsata \u00e7evirmelerini sa\u011flamaktad\u0131r. Bu sebeple \u00f6rg\u00fctlerin; psikolojik dayan\u0131kl\u0131l\u0131\u011f\u0131n \u00f6nc\u00fclerinin tespit edecek ve \u00e7al\u0131\u015fanlar\u0131n dayan\u0131kl\u0131l\u0131\u011f\u0131n\u0131 artt\u0131racak \u00f6l\u00e7me sistemleri, destek ve m\u00fcdahale mekanizmalar\u0131 geli\u015ftirmeleri kritik \u00f6nem ta\u015f\u0131maktad\u0131r.
